Mulheres negras na liderança: barreiras, interseccionalidades e caminhos de superação

Resumo

A baixa representatividade de mulheres negras em posições de liderança evidencia a persistência de desigualdades estruturais que limitam seu acesso, permanência e ascensão em espaços de poder e tomada de decisão. Embora os debates sobre diversidade, equidade e inclusão tenham avançado nas últimas décadas, observa-se que raça e gênero continuam atuando de forma interdependente na produção de barreiras que afetam as trajetórias profissionais de mulheres negras. Diante desse contexto, este estudo teve como objetivo analisar as barreiras enfrentadas por mulheres negras na ascensão a posições de liderança, à luz da interseccionalidade, identificando os principais mecanismos de exclusão e superação evidenciados na literatura recente. Para tanto, foi realizada uma revisão integrativa da literatura, de natureza qualitativa, exploratória e descritiva, com busca de artigos científicos publicados entre 2020 e 2025 no Portal de Periódicos CAPES. Após a aplicação dos critérios de inclusão e exclusão, foram selecionados 18 estudos para compor o corpus analítico. Os dados foram analisados por meio da análise temática, permitindo a identificação de quatro categorias centrais: barreiras estruturais e simbólicas, interseccionalidade, mecanismos de superação e liderança como prática de resistência. Os resultados evidenciam que o racismo institucional, os vieses implícitos, a exclusão de redes estratégicas de poder e a necessidade constante de validação da competência constituem obstáculos recorrentes à liderança de mulheres negras. Em contrapartida, estratégias como mentoria estruturada, fortalecimento do capital social, redes de apoio e políticas institucionais orientadas pela perspectiva interseccional mostraram-se relevantes para a mitigação dessas desigualdades. Como principal contribuição teórica, o estudo propõe o Modelo Integrado de Liderança Interseccional de Mulheres Negras (MILIMN), desenvolvido a partir da síntese dos achados da revisão, que representa as relações entre barreiras estruturais, dinâmicas interseccionais e mecanismos de superação. Conclui-se que a promoção da liderança de mulheres negras requer ações organizacionais e institucionais capazes de enfrentar desigualdades historicamente estabelecidas, contribuindo para a construção de ambientes mais inclusivos, equitativos e socialmente sustentáveis.
